ABSTRACT
This study was carried out to assess employee turnover and organizational performance in Nigerian Bottling Company, Lagos State, Nigeria. The study was specifically carried out to determine the effect of employee turnover on operational efficiency in Nigerian Bottling Company, determine the effect of employee turnover on the competitiveness of Nigerian Bottling Company, determine the effect of employee turnover on the productivity of Nigerian Bottling Company, and determine the effect of employee turnover on organizational sustainability of Nigerian Bottling Company. The study employed the descriptive survey research design. The study population comprised 2,300 permanent employees of Nigerian Bottling Company, Lagos State, while a total of 341 respondents were selected as sample size using the Taro Yamane formula. Out of the 341 questionnaires distributed, 324 were returned and 324 were validated for analysis. The questionnaire was used for data collection, while the data collected were analyzed using frequency tables, mean scores, standard deviation, and multiple regression analysis with the aid of SPSS version 25. From the responses obtained and analyzed, the findings revealed that employee turnover has a significant effect on operational efficiency in Nigerian Bottling Company at β = 0.402, t = 6.410, P = .000. The study also showed that employee turnover has a significant effect on the competitiveness of Nigerian Bottling Company at β = 0.295, t = 4.842, P = .000. Likewise, employee turnover was found to have a significant effect on the productivity of Nigerian Bottling Company at β = 0.347, t = 5.302, P = .000, while employee turnover also showed a significant effect on organizational sustainability of Nigerian Bottling Company at β = 0.311, t = 5.051, P = .000. The study concluded that employee turnover has a significant effect on operational efficiency, competitiveness, productivity, and organizational sustainability in Nigerian Bottling Company, though at varying degrees. Operational efficiency emerged as the most affected dimension, demonstrating the highest influence among the organizational performance variables examined. The study therefore recommends that the management of Nigerian Bottling Company should develop comprehensive employee retention strategies, provide competitive compensation and career development opportunities, strengthen succession planning and knowledge management practices, and create a supportive work environment that promotes employee commitment and long-term organizational sustainability.

1.1 Background of the Study
In today's rapidly evolving business landscape with a growing level of globalization, technology, and competition, organizations must constantly strive to enhance productivity and maintain operational efficiency. People are still one of the most important assets through which organization can obtain the strategic goals and competitiveness. Ahmed (2023) states that employees' quality and commitment play a crucial role in an organization's capacity to adjust to the new environmental factors and be successful. Human capital is not only involved in the realization of the organizational strategies, but also in innovation, service delivery and institutional development. Likewise, Habibi et al. (2022) stated that when a company manages its human resources well, then the company will get efficiency and organizational success that is greater. As companies are realising that their staff are key assets, this has led to spirited interest in workforce management practices in many industries. With the growing focus on the development of competent staff and on retaining such staff, focus has turned towards understanding workforce dynamics and its implications for the success of the organisation (Lazzari et al., 2022). This increasing focus on employee related results is a critical starting point in understanding certain workforce phenomena in the organizational context.
In the wider field of workforce management, employees' turnover has become a significant notion within the organization, and has received a significant amount of attention in management research. The employee turnover rate is the percentage at which a company experiences employee turnover through voluntary or involuntary exits and replacements. Okenabirhie (2023) employee turnover is a normal phenomenon in the life of an organization and is an indication of the flow of labour in and out of organizations. It includes resignations, retirements, dismissals, transfers and other employee terminations that occur while the organization is operating. Pepple et al. (2023) reported that the employee turnover is highly linked to workforce mobility and employment changes in today's organizations. In a similar vein, Jonah (2024) noted that labor turnover reflects the flow of employees in and out of an organization, which is a measure of the workforce adaptability and dynamics in a competitive labor market. For organisations that aim to have an effective workforce, it is important to know what employee turnover is and the extent to which it is affecting the business. Thus, it's not just about when people leave the organisation but also about the impact on the organisation's performance as such.
Organizational performance represents one of the most significant indicators used in assessing the effectiveness and success of an organization. Organizational Performance is the level of performance the organization is able to deliver in relation to its goals and objectives, using the resources available to the organization. Ejimofor and Ogundare (2023) define organizational performance as both financial and non-financial performance that include productivity, profitability, service quality, market share, operational efficiency and customer satisfaction. The concept is the ability of an organisation to convert the inputs to the outputs of the organisation at its total level in such a way that it is sustainable and competitive. Chiedu et al. (2024) claimed that organizational performance is an important indicator of the organizational health and sustainability. Similarly, Obeng and Atan (2024) noted that good coordination of human, financial and technological resources is the hallmark of effective organizations. Employees are the key resources in an organization, and increasingly, management researchers have investigated the association between employee attributes and use and organizational outcomes. This view underscores the need to study the association between employee turnover and performance of the organization in the present scenario of the business organizations.
Turnover of employees and the performance of the organization has been a popular topic for researchers and practitioners who study organizations, especially in manufacturing and beverages where the efficiency of the system relies heavily on human resources. Workforce movement is an important phenomenon in organizations that can impact on organizational processes and outcomes in various ways as stated by Balogun and Akintayo (2024). Madhavedi et al. (2025) reported that organizations are constantly assessing workforce trends to determine their impact on productivity and strategic performance. Likewise, Abdullahi et al. (2025) discussed the need for considering employee factors in evaluating the performance of an organization in an ever-changing business landscape. The beverage manufacturing industry is a major industry that continues to play a major role in Nigeria's economy in terms of job creation, industrial development and growth. One of the main players in the industry is the Nigerian Bottling Company, which is one of the leading beverage manufacturing companies, having many operations all over the country. The company has a diverse work force to assist in the production, distribution, marketing and administrative functions. An analysis of employee turnover and organizational performance in Nigerian Bottling Company, therefore, gives insight into the dynamics of employee and the performance of the organization, as one of the leading manufacturing companies in the country.
1.2 Statement of the Problem
The workforce dynamics in organizational contexts remain a subject of interest, especially in the context of organizational effectiveness and sustainability. Generally it is expected that organisations have a stable and efficient workforce that will be able to achieve the organisational targets consistently and also the optimum utilisation of human resources to achieve better output. Ideally, companies maintain productivity continuity by retaining their employees and having well-designed human resource management systems that ensure individual productivity is in line with company objectives. Organizations with stable human capital structures are likely to have efficiency and sustainability of their performance outcomes as Ahmed (2023) and Habibi et al. (2022) stated. Yet, although with more focus on workforce optimization, the different patterns of employee movements and organizational outcomes still continue to garner academic and managerial interest in various industries.
In reality, many businesses have periods of workforce stability and instability, with the latter sometimes appearing as the number of employees moving in and out of the business and the potential impact on productivity and operational efficiencies. Employee turnover is a natural part of organizational life but, too much or poorly managed turnover can be linked to interruptions in workflow, higher recruitment expenses and loss of continuity in the organizational processes. According to Pepple et al. (2023) and Okenabirhie (2023), employee turnover rate is constantly an issue in today's organizations especially in industries where human resource is the major input in the production process and/or in service delivery. Ideally, knowledge retention within an organization should be linked to employee retention, and hence increase in the operational output of the organization; but, there is a lack of understanding on how these are linked and translated to measurable performance in the organizations, particularly manufacturing based organizations in the developing economies.
In the Nigerian Bottling Company, a key contributor to the beverage manufacturing industry, maintaining a stable workforce is essential for ensuring efficient production and competitive performance. Yet there is still a lack of empirical clarity in how employee turnover patterns specifically relate to organization's performance indicators, like productivity, efficiency and service delivery within the organization. While some studies have investigated workforce-related factors in the organizational setting like Balogun and Akintayo (2024) and Abdullahi et al. (2025), a significant gap exists in the literature in connecting turnover dynamics to performance outcome in the context of bottling companies in Nigeria. This lack of knowledge has given rise to uncertainty on the level of impact employee turnover makes on the performance of the Nigerian Bottling Company and the need for a focused study to give clarity on the empirical level of impact.

The main purpose of this study is to examine employee turnover and organizational performance in Nigerian bottling company. The specific objectives of the study seek to:

METHODOLOGY (Preview)
Research Design: The study adopted a descriptive survey research design.
Population of the Study: The population of the study comprises all permanent employees of Nigerian Bottling Company located in Lagos State, Nigeria.
Sample Size Determination: The study adopted the Taro Yamane formula to determine a sample size of 341 participants.
Sampling Technique: The study employed a stratified and purposive sampling technique to select the individual respondents.
Research Instrument: The study utilized a structured questionnaire titled “Employee Turnover and Organizational Performance Questionnaire (ETOPQ)” as the instrument for data collection.
Methods of Data Analysis: The collected data were analyzed using frequencies, percentages, means, and standard deviations to summarize and present the demographic characteristics of the respondents and their responses. Inferential statistics, such as Multiple Regression Analysis, were used to test the hypotheses.

ii. The study found that employee turnover has a significant effect on the competitiveness of Nigerian Bottling Company, as evidenced by a beta coefficient (β) of 0.295, t-value of 4.842, and p-value of 0.000 (p < 0.05), leading to the rejection of the null hypothesis.

While some studies have investigated workforce-related factors in the organizational setting like Balogun and Akintayo (2024) and Abdullahi et al. (2025), a significant gap exists in the literature in connecting turnover dynamics to performance outcome in the context of bottling companies in Nigeria. METHODOLOGY (Preview)
Research Design: The study adopted a descriptive survey research design.
Population of the Study: The population of the study comprises all permanent employees of Nigerian Bottling Company located in Lagos State, Nigeria.
Sample Size Determination: The study adopted the Taro Yamane formula to determine a sample size of 341 participants.
Sampling Technique: The study employed a stratified and purposive sampling technique to select the individual respondents.
Research Instrument: The study utilized a structured questionnaire titled “Employee Turnover and Organizational Performance Questionnaire (ETOPQ)” as the instrument for data collection.
Methods of Data Analysis: The collected data were analyzed using frequencies, percentages, means, and standard deviations to summarize and present the demographic characteristics of the respondents and their responses. Inferential statistics, such as Multiple Regression Analysis, were used to test the hypotheses.

i. The study found that employee turnover has a significant effect on the operational efficiency of Nigerian Bottling Company, as evidenced by a beta coefficient (β) of 0.402, t-value of 6.410, and p-value of 0.000 (p < 0.05), leading to the rejection of the null hypothesis.
ii. The study found that employee turnover has a significant effect on the competitiveness of Nigerian Bottling Company, as evidenced by a beta coefficient (β) of 0.295, t-value of 4.842, and p-value of 0.000 (p < 0.05), leading to the rejection of the null hypothesis.
iii. The study found that employee turnover has a significant effect on the productivity of Nigerian Bottling Company, as evidenced by a beta coefficient (β) of 0.347, t-value of 5.302, and p-value of 0.000 (p < 0.05), leading to the rejection of the null hypothesis.
iv. The study found that employee turnover has a significant effect on organizational sustainability of Nigerian Bottling Company, as evidenced by a beta coefficient (β) of 0.311, t-value of 5.051, and p-value of 0.000 (p < 0.05), leading to the rejection of the null hypothesis.
